The empirical investigations of Edward deci established that tangible rewards can undermine a person’s spontaneous interest in a task. This shift occurs because the external reward alters an individual’s sense of why the activity is performed.
The boundary of this effect is reached when rewards are unexpected or purely verbal, which preserves the inner drive of the operator. When an individual receives a promised payment for an activity they already enjoy, their internal interest declines because they perceive their behaviour as controlled by the payment.
Motivation Model
Human behaviour operates along a continuum of self-determination that spans from amotivation to fully autonomous action. The framework developed by deci maps how external regulations are assimilated into a person’s identity. Individuals who hold a seat in a project require four basic psychological needs to be met, which are competence, autonomy, relatedness, and environmental integration.
When these needs are neglected, the work is worn against the capacity of the operator, causing emotional exhaustion.
Autonomy Division
The distinction between autonomous and controlled motivation determines how long a person can sustain work without depletion. In the theoretical descriptions of deci, autonomous motivation exists when an individual acts with a full sense of volition, aligning their actions with their core values and interests. Controlled motivation occurs when pressure or coercion drives the action, which bills the operator in attention and energy.

Environmental Condition
Social environments influence whether the inherent growth tendencies of an individual are supported or obstructed. The research of deci demonstrates that supportive climates enhance the internalisation of values. When managers provide a meaningful rationale for a task and acknowledge the performer’s perspective, the load is carried easily.
Conversely, controlling environments reduce the capacity of the builder, leaving an unfounded claim of alignment.
